Beyond ‘Fixing Women’: A Systematic Review of Transformative Strategies for Women’s Workplace RepresentationAbstract: There has been a proliferation of laws, policies, and specific institutions (both public and private) in the last few decades dedicated to enhancing gender equality and women’s inclusion, representation, and empowerment. In spite of this, statistics from around the world indicate that these have failed to make a significant impact on real change in practice and addressing gender inequality. The “Realising Girls’ and Women’s Inclusion, Representation and Empowerment” (RE-WIRING) Project (funded by HORIZON-CL2-2022-TRANSFORMATIONS-01) fundamentally re-thinks and ‘re-wire’s of existing institutional approaches and systems. The project considers that effective change can only be brought about by a re-design of existing legal, policy, and institutional approaches more widely to secure intrinsic change and behaviour towards transformative equality in all domains of society. RE-WIRING has a specific work package dedicated to women’s representation at work. The purpose of this paper is to describe our systematic literature review of the scholarly literature and practitioner reports of better practices to improve the representation of women in the workplace. We identified 574 studies in our first screening after conducting a literature search across eight databases and removing duplicates. The abstracts of the literature were reviewed critically by the research team. In total, the team excluded 277 studies, which did not meet the inclusion criteria. While much of the extant research focuses on “fixing women” to improve women’s representation in masculine workplace culture, this paper therefore reports on transformative best practices of organisational interventions that increase women’s representation.
